Impact of Salary Transparency on Employee Satisfaction and Retention in Private Sector Organizations

Abstract
Salary transparency has emerged as a critical dimension of modern human resource management, with organisations increasingly adopting open pay practices to foster fairness, trust, and employee engagement. This study examines the impact of salary transparency on employee job satisfaction and organisational retention in private sector organisations in India. A mixed-methods research design was employed, combining a structured survey of 320 employees across IT, banking, and manufacturing sectors with in-depth interviews of 18 HR managers. Findings reveal a statistically significant positive relationship between perceived pay transparency and employee satisfaction (r = 0.67, p < 0.01). Regression analysis indicates that salary transparency accounts for 44.9% of variance in job satisfaction scores. Furthermore, organisations with formal pay transparency policies reported a 23% lower voluntary turnover rate compared to those without. The study also identifies trust in management, perceived pay equity, and organisational communication quality as key mediating variables. Recommendations for HR practitioners include the phased adoption of pay band disclosure, structured communication frameworks, and equity audits. This paper contributes to the growing body of HRM literature on compensation justice and provides actionable insights for private sector organisations seeking to improve workforce retention through transparent remuneration practices.
